Goals are a great way to improve team performance. Clear goals with measurable standards must be developed and agreed upon with the team. One simple way to help determine what team goals should be is to utilize the four C's of goal setting. The C's stand for goal clarity, measurable criteria, worthwhile challenge, and team commitment.

Clarity in a team goal means it is easily understood by all members involved. The definition of the goal is specific enough that there is no misunderstanding about what is to be accomplished and the team fully understands what is expected of them. With a clear goal, those working towards achieving it will know what they need to do or learn in order to meet their target objective. Clarification assures the team understands why the goal is a worthwhile and relevant one for them to work towards.

Criteria spelled out in a goal are the performance measures that must be reached in order for the team to know they have hit their target. The criterion is a unit of measure in quantity or percentage to be accomplished during a specified timeframe and agreed to by the team. Having this criterion provides regular feedback for the team along the course of the goal so they can make adjustments to their work and behaviors. Without this information, it is hard for the team to understand their reward and recognition structure, develop their work plan, and ask for adjustments or help with barriers when necessary.

The Risks

Cod liver oil contains large amounts of vitamin A and vitamin D and may contain contaminants such as mercury and pesticides. The body needs adequate amounts of vitamin A, but large amounts can be toxic. Vitamin D is not commonly found in natural foods, but many processed foods are fortified with vitamin D to ensure good nutrition.

At one time the benefits of cod liver oil were believed to be associated with its vitamin A and D content. This was before omega-3 fatty acids had been identified and before food fortification was a common practice. It was also before taking daily multi-vitamins became a common practice and before industrial pollutants had contaminated our oceans.

Vitamin D

While no tolerable upper limit for vitamin D consumption has been established, adequate intake for adults, under the age of 50, and children is believed to be around 200 units per day. Adults over 50 should increase consumption to 400 units per day for men and 600 units per day for women. Vitamin D is necessary for the body to process calcium and is therefore a factor in preventing osteoporosis and maintaining bone health. However, one of the popular cod liver oil products contains 4000 to 5000 units of vitamin D per teaspoon, more than anyone needs on a daily basis.

Vitamin A

A tolerable upper limit for vitamin A has been established. The maximum amount of vitamin A that a 25 year old man should consumer per day is 10,000 IU. Women should consume less than half that amount. Women who are pregnant should avoid dietary supplements that contain vitamin A because of the risk of birth defects. While vitamin A is necessary for fetal development and overall good health, it is stored in the fat cells and there is a great risk of over supplementation. One of the popular cod liver oil products contains 4000-5000 IU of vitamin A, per teaspoon. While the benefit of cod liver oil for supplying essential omega 3s is known, it is unknown if excess consumption of vitamin A will counteract those effects.

A better choice for vitamin A supplementation is beta carotene and other carotenoids. Present in the better daily dietary supplements, carotenoids are converted by the body to vitamin A on an as-needed basis and are not associated with the negative effects of "pre-formed" vitamin A. The only known side effect of excess consumption of carotenoids is a yellowing of the skin, called carotenosis, which is not dangerous, but may be undesirable.

Alternatives

Fish oil derived from the flesh of fish does not contain the vitamins A and D. Those vitamins are usually present in adequate amounts in daily multi-vitamins and fortified foods. Though extra vitamin D supplementation is often recommended for persons over the age of 50, it is not a benefit of cod liver oil and there are better choices for vitamin D supplementation.

From an environmental standpoint, over harvesting of the cod fish has led to the depletion of many populations. Farms affect the health of wild fish. Herpes Zoster or shingles is a painful rash on the skin and is caused by a reactivation of the chickenpox virus, which remains dormant in nerve cells for years. Then some of the students will go right to the dictionary and find others.

After trying something simple like the Roses are Red poem have them try some other forms of poetry. The ones that most students are familiar with or are taught in elementary school is haiku, tongue twisters, and limericks.

Have the students try other styles of poetry like haiku. Haiku Poetry is an unrhymed Japanese verse. Seventeen syllables in all, three unrhymed lines of five, seven and five syllables. It is usually written in the present tense. It is rumored that the 5/7/5 rule was made for school children to understand and learn this type of poetry. Although this usually is used in describing seasons it works well with describing the results of taking drugs. Or it does well to describe things to do besides drugs.

A tongue twister would be fun, also. Students love to do tongue twisters because they can be silly and do not have to make a lot of sense. Alliterations could be taught at this time because that is what tongue twisters are. Tongue Twisters are made up of lines that are hard to say fast. The poem should tie your tongue into knots.

Another type of poetry that they might try with the topic of drugs is a limerick. A limerick is a rhymed humorous poem of five lines. The rhyming scheme is a-a-b-b-a.

All these types of poetry could be used successfully to have the students express their feelings about drugs. Or they could use them to express their fears about drugs, their desire to stay off drugs. Poetry is just a way for them to express their inner feelings without fear. Red Ribbon week is an ideal time to teach poetry and have these feelings expressed.

Hyperthyroidism is a condition in which an overactive thyroid gland produces excessive amounts of thyroid hormones that circulate in the blood. The Ayurvedic treatment of hyperthyroidism is aimed at controlling the symptoms and treating the basic cause or pathology of the disease. Palpitation is treated using Laxmi-Vilas-Ras, Shrung-Bhasma, Bruhat-Vat-Chintamani and Arjun (Terminalia arjuna). Excessive sweating and heat intolerance is treated using Kamdudha Ras, Praval-Panchamrut, Praval-Bhasma, Chandrakala-Ras and Sutshekhar-Ras. Increased bowel movement is treated using medicines like Kutaj-Parpati, Panchamrut-Parpati, and Bilva-Avelaha. Fatigue can be treated using Makardhwaj, Suvarna-Malini-Vasant, Kharjur-Manth, Drakshasav and Lohasav. An irregular and scanty menstrual flow can be corrected using medicines like Yograj-Guggulu, Boladi-Vati, Kumaryasav and Gandharva-Haritaki. Nervousness, tremor and agitation can be treated using medicines like Brahmi (Bacopa monnieri), Jatamansi (Nardostachys jatamansi), Shankhpushpi (Convolvulus pluricaulis), Sarpagandha (Rauwolfia serpentina), Saraswatarishta and Dashmoolarishta.

To treat the basic pathology of the disease, medicines are used which can control the inflammation of the thyroid gland. These include Arogya-Vardhini, Panch-Tikta-Ghrut-Guggulu, Triphala-Guggulu, Punarnavadi-Guggulu, Maha-Manjishthadi-Qadha, Amalaki (Emblica officinalis), Haritaki (Terminalia chebula), Behada (Terminalia bellerica), Kanchnaar (Bauhinia variegata), Saariva (Hemidesmus indicus), Usheer (Vetiveria zizanioidis), Chandan (Santalum album), Nimba (Azadirachta indica), Guduchi (Tinospora cordifolia) and Gokshur (Tribulus terrestris). To bring about a faster therapeutic response, medicines like Suvarna-Sutshekhar-Ras, Suvarna-Sameerpannag and Abhrak-Bhasma are added in minute doses to the above-mentioned medicines. Grave's disease is an auto immune disorder and hence, immunity boosting medicines like Ashwagandha (Withania somnifera), Shatavari (Asparagus racemosus), Tulsi (Ocimum sanctum), Bala (Sida cordifolia) and Naagbala (Grewia hirsuta) are used.

Medicines need to be taken for a long time in order to have a good and long lasting effect. Thyroid hormones regulate the metabolism of cells and therefore have a direct effect on the entire body. Hyperthyroidism, left untreated, can have disastrous consequences in terms of both morbidity and mortality. This condition should therefore be taken seriously.

Student Fundraising

Working with students can almost guarantee that you have participated in fundraising. If you have worked with students for several years, then you have also seen how successful or miserable fundraising can be for both seller and buyer. In fundraising though, no one has a harder job than the facilitator.

Those in charge of putting together fundraisers with students are a brave breed. You must be on your toes - ready to answer any questions (multiple times), deal with parents, and keeping track of everyone's money. If that is your role: Congratulations... and good luck!

There are several things you can do to help your students with their fundraiser:

1. Pick something they would be willing to buy themselves. If you choose a fundraiser that offers products that your students are uninterested in, then they will lose interest in selling them as well. Find something that the majority considers valuable.

2. Make information clear and available. Post any important date or deadline in an obvious place; make it part of your daily announcements. Remind students of upcoming deadlines often, and in a positive manner.

3. Keep tabs on the selling process. Create a check in point for students to give you an update of how well the products are selling. About halfway through your fundraising period let students give you a report - encourage them the rest of the way!

4. Give yourself a a different deadline. It doesn't matter how often they hear the date, someone will always turn their orders and money in late. Make your own deadline a few days after the students deadline. Allow yourself 2-3 days to calculate the totals, tally the orders together, and get the money settled into the correct account. While you are taking your time with the final process you will have a few late turn-ins.

5. Make it fun! Offer an incentive to the student with the most sold items. Have a prize for students that sell 5 or more items, or those that sell a certain amount by your first check-in point.

Treatment Options For Missing Teeth

Orthodontics can correct a wide variety of tooth crowding, spacing and alignment issues in children and adults.

But what happens when some teeth are missing altogether? Orthodontics offers solutions for that, too.

Orthodontists have a couple of options when it comes to addressing this issue. First, let's look at what causes this condition.

Congenitally missing teeth- also known as tooth agenesis- is a fairly common developmental problem occurring in children.

The term that refers to the absence of six teeth or less is hypodontia. Oligodontia is the term used when six or more permanent teeth are missing and there is no associated systemic disorder involved. Common syndromes associated with oligodontia include Down syndrome, Ectodermal dysplasia and Rieger syndrome.

Other causes of agenesis can be endocrine, local, environmental and hereditary, the EJD article stated.

Agenesis Treatment

Tooth agenesis is more than an aesthetic problem. It also can create functional issues and oral health problems, such as food impaction, bone loss in the area of the missing tooth and adjacent teeth, shifting and tipping of the adjacent teeth to the area, over-eruption of the opposing tooth into the edentulous area and interfering with the bite, to name a few examples.

Treatment of tooth agenesis varies according to the number of missing teeth and frequently involves a multi-pronged approach. The type and distribution of the missing teeth also plays a role in determining treatment options.

In some cases, it is important to have an early diagnosis. If the issue is not recognized early enough, the spaces where the missing tooth should be could be lost and the teeth around the missing tooth could shift into the space and tip severely.

In situations where a patient is missing their lateral incisors-upper front teeth- aesthetic issues must be addressed because these teeth- or the lack of- are noticeable when the patient smiles.

In these cases, orthodontists want to ensure that the space remains open so the patient eventually can get dental implants. They maintain the space so the implants can be placed once the patient stops growing at about age 18.

There are multiple methods for space maintenance. They can be made of plastic or stainless steel and can be fixed or removable.

The possibility of congenitally missing teeth is just another reason why parents should take their children to an orthodontist for an evaluation by the time they are seven years old. When a condition such as this is detected early enough, there are many treatment options that will promotes aesthetics and possibly shorten the time a child spends in future orthodontic treatment.

Delivering Presentations

When asked to give a presentation, consider using the four P's of presentation steps to help you with your delivery. The four P's are: Plan, Prepare, Practice, and Perform. This article will address steps three and four, which are related to practicing and performing the presentation.

During the Practice step, you will rehearse multiple times to get your timing and topic perfected. While giving the presentation out loud to yourself, you may think of details you may want to add for your specific audience and other items your wish to drop for sake of time.

First, rehearse the presentation out loud and time yourself giving it to make sure you can get your main points across in the time allotted and that it flows well. If not, revise your presentation. This also gives you the opportunity to determine where to add speech emphasis, use hand gestures, or add in a pause for effect. Then, practice more with someone observing and timing. Ask the observer to give you honest feedback to improve your presentation. Finally and if possible, plan time to practice in the actual setting for the presentation. This allows you to find potential problems and find a work-around before the presentation.

When you Perform you will be confident and should be able to avoid too many um's and uh's, grasping the podium, or putting hands in your pockets when speaking. You are ready to go and at the location where you will be giving the presentation. However, below is a short list of do's and don'ts to remember before, during, and after the presentation performance.

Do be sure you have an introduction prepared to give to the person introducing you. If you are not introduced, you can give your own name and credentials from the introduction you prepared. Don't read directly off your visuals or try to memorize the entire presentation. Know your subject well and let it flow naturally. Do show your passion and enthusiasm for subject when talking, but don't overdo it or the emotion gets the attention instead of the topic. Don't forget to thank the audience for their time or make some statement that lets them know you are closing. Do plan to have a question and answer period. Think of questions you may be asked and come up with a quick answer for each.

Impacted Teeth

In a perfect world of dealing with imperfect teeth, an orthodontist can place braces on the teeth and achieve proper alignment for patients over the course of treatment.

But sometimes, straightening teeth isn't so simple; particularly in the case of impacted teeth.

The orthodontists occasionally treat patients with it and they think it's amazing what can be done to correct this problem.

Tooth impaction occurs when a tooth cannot erupt because it is blocked by another tooth, bone or soft tissue. It is important that impacted teeth be treated because without treatment, they can cause future dental problems. As it attempt to erupt, they can press against the teeth or bone that are blocking them and cause jaw pain.

Impacted canine teeth in particular can cause a host of problems.

Canines can erupt into an unfavorable position, sometimes even causing an adult tooth to fall out.

Impacted teeth also can create unwanted spaces in the mouth, damage the roots of nearby teeth, lead the teeth to function improperly or adversely impact the sinus cavity.

There are several methods of addressing impacted teeth:

oExpanders- used to create needed space for the tooth to improve its eruption path.
oOpen forced eruption- patient is referred to an oral surgeon, who will uncover the impacted tooth by creating a flap and leaving an area to place a button or bracket on it.
oClosed Forced Eruption- similar to open forced eruption, but the flap is closed once the button or braces are placed on the impacted tooth.
oExtraction- tooth is removed and any space left in the area can be treated by placing a dental implant or by closing the space via orthodontic methods.
oSurgical Repositioning- helpful in cases where impacted teeth have proven otherwise difficult to treat, this method involves carefully repositioning the tooth, which often is growing in the wrong direction and placing it in a semi-erupted position to provide the best chance for it to grow into place properly.

The Three V's Of Communication Plus One

Making sure the message is received in any communication is vital. To insure the message is received, use of the three V's of communication is often emphasized by experts. The 3 V's are supported in a study of presentations by Albert Mehrabian, in which it was found that 55% of communicated information taken-in by the intended audience is visual, 7% is the verbal or text portion, and 38% is from the vocal speech of the presenter. These means that a lot of planning needs to go into a communication to insure the message intended is what is received. Below are some ideas on using the standard 3 V's of communication, plus another to indicate the value that the receiver should get from the communication.

VERBAL - When it comes to what to say, the often used phrase of "keep it simple" is highly relevant for the speaker or writer. Words said or written in a communication must be limited, concise, and easily understood by the audience. Use of jargon or special terms should not occur unless the audience is specialized and familiar with the terms. Terms should then be defined to make sure everyone who hears or reads the message knows the meaning. Plan the topic, outline the message, be precise as possible, then consider the audience and make revisions to text as necessary. VOCAL - Ever hear a parent say "it's not what you said; it's how you said it?" This statement is true in that it refers to the vocal message sent by the tone, volume, and speed of the spoken word. Tone is the pitch used in speech, the emotions generated or the words emphasized. Volume has to do with loudness or intensity of voice. What is emphasized, where are pauses, are whispers used to indicate confidentially? Fast speed can indicate excitement whereas slow can lead to audience boredom. Vocal changes in speech are easy. How can vocal elements be accomplished in written text? Tone and volume can be mimicked by using all capital letters to imply shouting, bold or underline is used for emphasis, and of course there is the exclamation point for excitement and enthusiasm. Pauses in speed may be indicated with ellipsis (...) or a dash (-). VISUAL - The old quote "a picture is worth a thousand words" may not be totally accurate, but it does present a valid point. People remember more of what they see than what they hear. Spoken communications should involve this sense by use of body language, facial expressions, gestures, and words that paint a picture in the audience's mind. Written documents, handout, or slide presentation can do this more visually utilizing graphic images, photographs, and charts. VALUE - Belief in the message by using WIIFM statements are a big key in any communication. People want to know "what's in it for me?" All communications should explain what the effect on the audience will be, as well as why and when they should care about what is being communicated.

Make sure the vital message in a communication is received by using the three V's of communication plus the value V. Remember to put some planning into the communication in order to utilize visuals that will enhance the vocal and verbal portions of the communication.

Tooth Straightening Doesn't Mean You Have To Be A "Brace Face"

The majority of people have crooked teeth to some degree. If you are among them, the chances are that you've considered getting your teeth straightened. But there are many reasons we find for avoiding getting straightening done, most of them associated with traditional orthodontics.

Traditional orthodontics means wire braces, which are an unappealing option for many people. You may not want wire braces because:

o You don't want the inconvenience of regular dental visits for adjustment

o You are afraid the wires and adjustments will be uncomfortable

o You don't like the thought of having to clean around your braces

o You don't want to have to wait years for straighter teeth

o You think braces will make you self-conscious about your smile

By far the most common reason is the last one, but for many people all these reasons come together to prevent them from seeking straightening of their teeth. If you are one of these people, there are two very good options available these days for you to get your teeth straightened without all the disadvantages of traditional orthodontics.

Instant Orthodontics

Instant orthodontics is something of a misnomer, since this technique doesn't involve orthodontics at all. Instead, this technique uses porcelain veneers to make your teeth appear straighter and more even. Instead of moving the roots of your teeth into alignment, instant orthodontics leaves your roots in place and puts porcelain material on the tooth, essentially replacing the misaligned and crooked dental enamel with perfectly-aligned dental porcelain.

This process takes just a few weeks, and your teeth will be fully functional immediately.

Invisalign

Invisalign is a different system for straightening your teeth. In this system, a series of clear plastic trays are designed by a computer to gently push your teeth into place, leaving you with a perfect straight smile. The trays are worn at night or at some other time for a period of several hours. The trays are worn in a precise sequence, traded out every two weeks or so, each one pushing your teeth closer to the ideal smile. Because the trays are removable, they do not require any special cleaning regimen, and because they are clear, most people will not notice you are wearing them.

This period takes longer than Instant Orthodontics, from six months to a year, depending on the level of correction required.

Which Is Better?

Many people want to know which of these alternatives is a better solution for crooked teeth, but the truth is that there is no such thing as an absolute better treatment, only a better treatment option for you. Depending on the state of your teeth, one or the other treatment might be a better option for you, and although you can only know which is best for sure by consulting with a cosmetic dentist, here are some basic principles:

o Instant Orthodontics are better if you need only minor correction on the straightness of your teeth, or if you need simultaneous correction of discoloration, chips, cracks, or uneven teeth, because porcelain veneers correct these conditions as well. It has the advantage that you do not need to wear a retainer to keep your teeth from drifting back to their previous position.

o Invisalign is better for people who need a fair degree of correction, but otherwise have good, strong, healthy white teeth. In addition, the final Invisalign tray can be used as a retainer to keep your teeth in place and prevent further misalignments that may occur as a result of chewing, grinding, and crowding.

No matter which option you choose, either choice is better than the traditional wire braces for giving you teeth straightening.

Clear Braces Taking Over Orthodontics

People from around the world now have the options to choose different types of clear braces that make treatment go virtually unnoticed. People are usually scared of traditional metal braces appearance, but with technologies such as Invisalign, a person can get their teeth straightened using this invisible form of orthodontics.

Invisible braces also include lingual braces which go on the back of the teeth. We noticed when watching a recent MMA fight, the announcer clearly had brace son the back of his teeth. While we noticed since we were looking, this form of invisible braces can be pricy, but to someone like a sports announcer very much worth the extra cost.

Get your teeth straightened using clear braces are the way to go. Ceramic, Ice Braces, Invisalign, ibraces, and many others are available. While you may not qualify for each form of braces, you should consult several orthodontists.

You will find clear braces by Invisalign to be the most invisible treatment of all the clear orthodontics. However patients with severe underbites or overbites will not qualify for this form of treatment. You will need metal braces and possibly even oral surgery. Many patients may decide to leave a bad bite and just straighten teeth and fix gaps. This is understandable as it is a major life change to go through with surgery and have your jaw cut. Braces can sometimes fix your bite up to 90%, but it is never guaranteed. Make sure to get several opinions before going with any one form of treatment.

How To Write a Company Profile: 3 Keys to Succeed

A great company profile can engage and attract the right customers or supporters for a business, or it can bore them to sleep driving them to your competitors which are easily googled in seconds.

For media attention, a business needs an intriguing profile to entice editors or reporters to gain an understanding of the company's mission, products, services, personnel and uniqueness.

To acquire financing, a comprehensive company profile should be submitted with a business plan to feature unique qualifications of the company or personnel, that aren't generally outlined in a business plan.

Without a well-crafted company profile, a company may not be attracting the best candidates when posting job descriptions,or even suppliers and vendors to help them grow.

These 3 steps will help any company craft a commendable company profile that is true to your vision, perception and even beliefs.

1. Provide useful information in lay person's terminology.

A profile should include key personnel, descriptions of the company's products or services in a manner that laypersons, as well as industry personnel, can comprehend. Why?

Because, a reporter might be looking for relevant businesses for a story they are preparing. Naturally, including your company could possibly bring great 'free exposure' to your intended market (if it's a positive story, of course). But if the reporter -- or anyone else who is googling the product/service you provide -- cannot figure out what you offer, your profile won't help sell your products, nor entice media to interview your company personnel.

People relate to people. So, add something from a human perspective.

Your business could explain how profits benefit local animal shelters or homeless populations or you might even employ a humorous style in the description if it's appropriate to the company's products.

My own profile talks about my belief that 'marketing is a spiritual practice' because in my experience a company thrives the closer it matches it's values and purpose that is at the 'soul' of that company. No, it's got nothing to do with religion. But it has everything to do with marketing not being hype, but being a deeply felt expression of a company's core competency, attracting clients who are right for one's company--that's the reason to infuse personality.

I've always enjoyed the clever and silly product descriptions of Benefit Cosmetics--and I don't even wear makeup. The company's co-founders are twins who feel they 'benefit' by learning from each other. They share this love by, yes, 'benefitting' the Big Brothers and Big Sisters of America. Hype or personality? You be the judge. Either way, it grabs a readers attention.

3. Claim your unique assets.

By explaining a founder's uniquely circuitous route to the company's development, or stating the special awards and honors a company has garnered, the donations or volunteering it's employees provide the community, it gives the reader some grasp of how the company is unique, special or different from others in it's same category.

Elaborating a bit on the education, training, credentials or experience of personnel excites customers and helps them identify the company that fits their own beliefs and criteria.

Being generic and obtuse in your company description makes it really hard for any readers to understand why they would want to do business with a company or buy products/services that sound like any others.

Above all else, be honest and interesting, since plenty of bland, boring and hype-filled profiles already abound.

The Woman's Way to Becoming Fertile

Take a look around. They are everywhere, it seems as if everyone has one; a child that is. Everyone but you. Your biological clock is ticking away and the time for having children is growing thin. You do not have to let your clock was anymore minutes because there is a solution to infertility. There are several female infertility centers open today. These centers can help pinpoint what is wrong with you and draw up a solution. These centers also offer many treatment options that will make you fertile.

Treatments can prove to be costly and time consuming when finding one that works.
Before starting any treatments, it may be a a good idea to check your insurance plan to see how much they will cover.

The physician you see about your infertility problem may recommend some changes in your life before going further into female infertility treatment options. Some of these changes may be loose or gain weight, stop smoking, cut back on excess caffeine, alcohol, and exercise. You may also be asked to plan your sexual activities according to your ovulation chart. Waiting to become pregnant can be stressful and cause depression.

Sometimes the life changes just are not enough to help you conceive. If this happens, medication might be issued. This medication can improve ovulation and even increase chances of multiple births to take place.

Although your mind will be hopeful that the medication will work, you may still find yourself not yourself on the inside. The doctor will also do a physical examination, and surgery might even be required. Surgery can fix some problems such as blocked fallopian tubes and remove cysts, fibroid, and scar tissue. Surgery is not a guarantee fix to the problem.

When nothing else seems to be working, some last resorts can be taken. The process of assisted reproductive technologies can be used. This is done when a human sperm and egg are joined together in a lab to help with the conception progress. The eggs and sperm can be donated by you and your partner or donated from other people.

Another treatment that can be used is artificial insemination. This occurs when semen is collected and processed in a lab then directly inserted into your cervix or uterus.

The last process is called in vitro fertilization. This happens when an egg is taken from the female and mixed with sperm in a lab. Once this egg and sperm combination is about two or three days old, the embryo is then placed back inside the woman's uterus. What is suppose to happen is that the embryo is to implant itself in the uterus lining.

Infertility is common among women, but you should not let it discourage you. For every problem there are answers and solutions.

It is quite a painful time for children when they are losing their baby teeth. It gets further annoying as the permanent set of teeth start to grow.
